    Sutter Connect Makes Managing Culture an Integrated Effort

    Many organizations recognize a need to manage culture as a critical aspect of their business. Sutter Connect, a leading health care administrative services company in California, is one such organization. Based in Sacramento, Sutter Connect provides services to over 410,000 members and manages more than $1.5 Billion (and growing) in receivables and managed care services each year. In 2004, Chief Executive Officer, Charles Wirth, and Chief Administrative Officer, Kenneth Buback recognized the need to cultivate the culture from the early days of the organization, measuring it and growing it with the same careful attention as they do with other important business metrics. Their attention is paying off.
    As Chief Administrative Officer, Buback’s task when he joined was to help make Sutter Connect a great place to work for its employees. Buback was asked to be the thought leader and manager in the culture integration and improvement efforts taking place as the company grew in these formative years. In his earlier work and studies, he had become familiar with the Denison Organizational Culture Survey and its comprehensive, research-based solutions. “I thought it would be a great way to quantify our existing culture and measure it through time. One of the reasons we found Denison appealing is that we are very measurement oriented and there aren’t a lot of tools out there that lend themselves to that. The Denison was kind of a natural solution for us,” comments Buback.
    In the early years, Buback and his team used the survey to address some very targeted issues and incorporated a strategic approach to managing culture. While doing so, they also tried to embody the behaviors described in the model and infuse them in their day-to-day work lives allowing them to manage culture consistently. In subsequent years, Sutter Connect continues to use the Denison Organizational Culture Survey as a barometer of their organization – to take a snapshot of their overall health and make sure they are on the right track.     Partner Spotlight: StratAfrique Brings Denison Solutions to Africa
    StratAfrique Logo The best laid plans are only as good as an organization’s ability to implement them -- so says Ghana-based consulting firm, StratAfrique. According to its principle consultants Martyn Mensah, Franklin Ansah-Antwi and Sefakor Lassey, there has been a lot of confusion about what organizational strategy should achieve in the African market. “Often, strategy interventions do not get beyond a document that paints a positive picture of the future,” explains Martyn. “What we really try to do is help our clients focus on their raison d’être, using a process of strategy development to get at the heart of their operations, and supporting them to bring it all together for organization-wide effectiveness.”
    In the unique business culture of Africa, StratAfrique engages their clients to identify their underlying problems and develop pragmatic solutions for themselves. They encourage the organizations they work with to learn from their own internal and external experiences and to develop their own culture and identity. “We try to simplify and demystify the resulting process of change with our clients, and build it into their day-to-day work.” explains Sefakor.
    Organizational culture is proving to be a very important component in their quest to keep strategy simple. “One of the biggest constraints to effective execution is not that organizations don’t know what to do or don’t want to do it, but rather, it is a question of what their culture supports. I think everyone knows what culture is but in many of the organizations we work with, there’s no common language to define it. We wanted something that would help us break that barrier, and we’ve searched feverishly for something that was simple yet comprehensive and consistent with our core ethos. The Denison model touched on everything that we wanted,” comments Martyn. “It’s deepened the conversations that we would normally have with an organization, and provides rich data for feedback which really represents the perceptions and realities of the people in that organization,” adds Franklin.

    How Culture Can Make or Break Your M&A Strategy

    Whether the goal is to enter new geographic markets, acquire new technologies, increase scale or gain access to lower cost operations, mergers and acquisitions remain a viable strategy for many organizations. Although the strategy is a common one, it is also a risky one. When the discussion turns to what went wrong in a merger or acquisition process, more often than not, “culture incompatibility” is identified as a key culprit.
    Having a sound culture integration and management plan will help an organization avoid, or more effectively manage, the ‘culture clash’ that often contributes to M&A failure. Denison Consulting has assisted in a number of mergers and acquisitions, including some of the largest corporate marriages of the past two decades.     In our recent two-part webinar series, hosted by Bryan Adkins, President of Denison Consulting, we explore the role of culture in each stage of the M&A cycle. In Part I of the series “How Culture Can Make or Break Your M&A Strategy”, Adkins explains the role of culture in each stage of the cycle from identifying targets to creating your culture integration plans to creating and sustaining ‘one’ organization. In Part II, “The Client Perspective”, Adkins is joined by Angie Mannino, current SVP of HR at Inova Health System and former Vice President of HR, Culture and Change, at Reynolds American. Reynolds American resulted from the merger of RJ Reynolds and Brown and Williamson Tobacco Co. and has been described as a “textbook M&A.” In this webinar, Mannino shares valuable insights and best practices gained during integration.     Customer Satisfaction Research NoteWhen we think about Customer Satisfaction and the Denison model, it’s logical to think that Customer Focus has a high impact, but what other areas of the model relate? In this new Research Note from the Denison Research Department, we review three studies on customer satisfaction in client organizations: a Fortune 500 home builder, US automotive dealerships and a large government agency. These studies uncover some interesting discoveries about what areas of the model correlate most significantly with Customer Satisfaction.     Economic globalization and the ever increasing need for multi-national organizations to conduct surveys across the organization has created a significant requirement for high quality translations and localized surveys. In partnership with colleagues from Bowling Green State University, Denison researcher, Dr. Lindsey Kotrba, has been investigating techniques used to ensure the quality of survey translations. In short, this research suggests the Denison Organizational Culture Survey is valid across multiple language translations as well as highlights the importance of conducting both statistical and subjective reviews of surveys that are translated into multiple languages. This research was featured at a biennial Symposium on Multicultural Psychology which took place October 11 & 12 at Michigan State University. The symposium was designed to identify best practices from conducting large scale multinational projects and featured a renowned group of researchers and presenters.

    Drs. Ashley Guidroz and Daniel Denison published a response titled “What Practice Needs from Science Regarding Innovation Management” in Volume 2, Issue 3 of Industrial and Organizational Psychology: Perspectives on Science and Practice. IOP is a new, interactive journal from the Society of Industrial-Organizational Psychology (SIOP) that takes a focal article-peer commentary-response format. Guidroz and Denison wrote a response to the article “A dialectic perspective on innovation: Conflicting demands, multiple pathways, and ambidexterity" in which they encouraged innovation researchers to consider the practical implications of organizational innovation and to identify ways to help organizations be more effective at innovation.
    Dr. Ryan Smerek’s commentary “The Nature of Knowledge, Reflective Practitioners, and the Value of Experience” in which he provides his reflections and insights on the article “Recasting Leadership Development” was also recently accepted for publication and is expected to appear in an issue in early 2010.

    Denison announces a new eResource aimed at helping organizations turn their Denison Organization Culture Survey Results into action. Much like the “pocket guide” that came with your latest cell phone or laptop, etc., the online Getting Started with Your Denison Organizational Culture Results is designed to get you started and support you through the major milestones of the culture development process. It is designed to be modular. Each section can stand on its own so that you can access it at the point that makes the most sense for your organization or team. It is also designed to be scalable, meaning you can stay at a high level or you can take a deeper dive by referencing additional tools, resources and articles linked in the text. A robust Resources section with power point presentations, guides, and handouts is built in allowing you to access just the pieces you need. A printable version of the guide is also available.     Denison Consulting welcomes the addition of two new interns to the Denison family: Austin Jenkins and Nathalie Castano.
    AustinAustin is currently a senior at the University of Michigan. With academic interests in Organizational Studies and Marketing, he is working as a full-time intern in the Denison marketing and sales department. During this time, he has been responsible for a number of projects that primarily involve conducting background research and organizing data on perspective clients. Austin hopes his efforts will not only help to build Denison’s client portfolio, but also expand the Denison brand to untapped markets. He is confident that his experience at Denison will further reinforce his interest in marketing and enhance his understanding of organizational development.
    NathalieNathalie is interning in the Research and Development department. She is currently in her third year in the Industrial and Organizational Psychology doctoral program at Wayne State University. Her main research interests revolve around aspects of cross-cultural leadership and gender issues, which are a perfect match with her work at Denison. During her internship she will be involved in varied research projects, including conducting client research, helping prepare articles for publications, and updating the DOCS and DLDS normative databases.
