Tsingtao: Culture Transformation in China’s Oldest Beer Company
 What does culture reform look like in China’s oldest beer company? Tsingtao Beer, China’s largest exporters of beer, was established in 1903 by German settlers in Qingdao, China. They have a national marketing network with over 50 production plants and export to over 50 countries and regions globally. Today their vision is to become a large international company with a globally influential brand and they are poised to confirm their strategic position as the “Chinese Beer Industry Leader and International Market Pioneer.”
In the recent decade, Tsingtao has been taking a hard look at their culture. The 100-year-old company is steeped in tradition, history, and culture and they recognized that to keep their position and grow on the international stage, they would need to transform. As early as 2001, Tsingtao began to implement their “stronger then larger” growth strategy. The task in front of them was to improve their organizational culture, using it as a competitive advantage, while keeping in line with the new organizational strategy. They understood that this shift would be a process and involve many areas of the organization over time.
Early in the transformation, much of their efforts concentrated on communicating the new culture to the employees and making it a part of their daily lives. Communication mechanisms such as corporate policies, written histories, stories, training, special events, newsletters, and intranet communications were continuously integrated and updated. Face-to-face training was a key component to ensuring the new culture was communicated and lived in the organization. Employees were encouraged not just to reflect on what they had done that day but on how what they had done moved Tsingtao toward their new goals.
Working with the Denison Organizational Culture Survey
pointed them toward the Capability Development of employees. With the new mission and vision for the organization, many of the employees felt their skills were not up to the task. Tsingtao fundamentally changed their talent management system during this transformation. The foundation of the company was based in the time of China’s planned economy with a production model that was fairly closed. Legacy ideas with regards to personnel such as “once promoted, never demoted” and “once in, never out” still lingered in the company. A significant shift in their thinking here was to find good employee skill fits for each position. They consciously found people to fit the right jobs, valuing performance over seniority. Additional improvements including the establishment of the “Tsingtao Beer Management Institute” to develop resources, training, and cultivate culture, the establishment of a "Knowledge Channel" for sharing experiences, and increased employee involvement in the "code of conduct" were also integrated.
Tsingtao attributes much of its growth in the last decade to the changes in culture within the company. The new culture system helped them keep key talent in the right positions with a better understanding of what was expected of them. Key economic indicators such as sales volume, revenue and retained profits continue to increase. In 2007, they were named number one in “China’s 500 Most Valuable Brands” by the World Brand Laboratory. They also won the “2007 Most Globally Competitive Chinese Company” award and the “2007 Chinese Implementation of Strategy Star Organization Award.”

Spotlight on our Global Partners: The Curve Group in Australia
 If you ask Dylan Flavell, one of the Directors of Curve Group, Melbourne, Australia, what are the keys to success in serving clients? Smart Moves for Tough Times

New Normative Database for the Denison Organizational Culture Survey
2009 marks another milestone in Denison Consulting’s 10th anniversary: the release of updated norms for the Denison Organizational Culture Survey. The 2009 DOCS norms include data from over 1000 organizations as rated by over 500,000 employees. The DOCS database contains organizations representing a wide variety of industries and countries, from architecture to zoological gardens, and Australia to Venezuela. A new feature added to the normative database is the use of the North American Industry Classification System (NAICS) which allows for finer detail and information about organizations than was captured in previous norm databases. New Research Note on Executive Coaching Available
 We’re pleased to offer an exciting new Research Note summarizing our study on the influence of coaching and multi-source feedback (360-degree surveys) on perceptions of managerial behaviors at two points in time. We study whether 237 individuals in a new supervisor training program at the Defense Logistics Agency (DLA) who received extensive one-on-one coaching improve significantly on the twelve leadership skills in the Denison Leadership Development Survey. These findings suggest that structured coaching sessions with multisource feedback are a winning combination to improve perceptions of managerial behaviors from a boss and direct report perspective. We also explore the theoretical mechanisms that explain the results, including implementation intentions, goal simulations, and behavioral complexity.
Our research was presented at SIOP on April 2nd by Denison Researcher, Ryan Smerek, Ph.D. and he will be presenting again at ASTD on June 1st along with representatives from DLA, Colonel Ed Visker and Paula Kluczynski, and president of Enterprise Coaching, Linda Shaffer-Vanaria.To read the research note, access: “Executive Coaching: Does leader behavior change with feedback and coaching?”(2009).

Denison Receives Funding from SIOP Small Grant Program!
Denison research exploring the relationship between leadership behaviors and organizational culture has been selected for funding from the Society for Industrial and Organizational Psychology (SIOP) Small Grant Program. The grant was awarded to Dr. Gary Burns, Assistant Professor at Wright State University, and Denison Researchers Drs. Lindsey Kotrba and Ryan Smerek. The funding of the research is part of an ongoing research program exploring leader-culture fit and how that fit relates to managerial effectiveness. Denison researchers were awarded this grant for a second year for outstanding research. This is an example of our extensive collaboration with the academic community. Congratulations to Drs. Burns, Kotrba, and Smerek!
Denison’s Ashley Guidroz Joins SIOP Members to Make Over Elementary School Library in New Orleans
After the 24th Annual meeting of the Society for Industrial and Organizational Psychology in early April this year, Denison Researcher Ashley Guidroz, took some time out to give something back to the New Orleans community. A group of about 75 SIOP members volunteered to make over a school library at Langston Hughes Academy Charter School in New Orleans, LA that was damaged from Hurricane Katrina. Together with teachers, parents and community members, the group painted murals, organized books, built shelves, benches, and picnic tables. Guidroz, a New Orleans native, comments, “Being able to provide the children of Langston Hughes with a more vibrant school environment was so rewarding. It was a side of New Orleans that most visitors to the city don’t get to see and a great way to end the conference!”
